In the present corporate world scenario, the biggest problem faced by employers/ HR teams with large number frontline-workers is infant attrition viz. attrition in the first year of employment/engagement which is a direct consequence of poor and slow performance. These frontline - workers are foot soldiers working in repetitive roles in field sales, tele-sales, customer service, retail sales and operations, etc. Frontline Workforce (FW) consists of Frontline workers and their supervisors and is generally of four types - On Roll, Outsourced Rolls (temp staffing), Off-Rolls (work with partners like sales distributors) and Gig Workers (paid on output), and they constitute around 50% of the workforce.
Attrition rates as high as 60% to 90% per annum are common among Frontline Workforce (FW) in Banking, Financial services, Insurance (life and non-life), FMCG, consumer durables, Retail and e-commerce, Auto, Agri-Inputs, and IT. One of the prime reasons for the infant attrition is low performance and slow performance of a large section of the workforce in the role. As per a recent case study, about 40% people (high performers) in an organization delivers about 87% of sales and 60% of the people (low performers) delivering just about 13% of the sales.
The fact is that these low performers and high performers are generally in the same peer group - hired and trained in the same way and are in the same market, in the same role, at the same time with the same vintage and are generally paid the same salaries. Usually, HR teams identify these low performers and sack them. Then another set of people arrive and the cycle repeats. This results in organisations getting into madness of attrition and backfill.

From the time a child is born, the drama begins. First, send the child to a pre-primary to get into the right school. Push hard to study for competitive exams to get into the right college. Then push to do well in college to get into the first right job! Youngsters realise in the first six months that they are unable to perform in the job and they QUIT. This is traumatic for them.
